Abstract

Thesis "The Influence of Leadership, Sanctions and Compensation Mediated by Work Motivation on the Work Discipline of Financial Agency Employees and Regional Assets of Kupang City", by Janny Haryati Djonu NIM 811212005, supervised by Dr. Stanis Man, SE., M.Si and P. Dr. Yulius Yasinto SVD, MA., M.Sc. Humans in an organization are the main driving factor in achieving the goals that have been set. Based on the data obtained, there is still an increase in cases of working hours violations from January to April 2023. The lack of employee discipline has resulted in work being delayed. Lack of discipline, accompanied by the phenomenon of lack of work motivation, where employees are less responsible for their work, leadership is less firm in enforcing discipline, implementation of sanctions is not strict and compensation is not in accordance with workload. The aims of this research are: 1) to determine the description of work discipline, work motivation, leadership, sanctions and compensation at the Kupang City Regional Financial and Asset Agency, 2) to determine the significance of the influence of leadership, sanctions and compensation on a partial basis on employee work motivation, 3 ) to determine the significance of the influence of leadership, sanctions and partial compensation on employee work discipline, 4) to determine the significance of the influence of work motivation on employee work discipline, 5) to determine the significance of the influence of work motivation in mediating leadership, sanctions and compensation on employee work discipline. The research uses quantitative methods. The population and sample of Kupang City Regional Financial and Asset Agency employees was 89 determined using the census. Data was collected by distributing questionnaires, analyzed using descriptive and inferential statistics (SmartPLS). The results of descriptive statistical analysis show that work discipline, work motivation and leadership are in the good category, while sanctions and compensation are in the quite good category. Leadership, sanctions and compensation have a positive and significant effect on work motivation. Leadership, sanctions and compensation have a positive and significant effect on work discipline. Work motivation has a positive but not significant effect on work discipline. Work motivation does not mediate the influence of leadership, sanctions and compensation on work discipline. Based on the results of the analysis, several things can be recommended: increasing work motivation, by providing a budget so that employees attend training so that their work abilities improve. Improving leadership, by involving subordinates in making decisions and being willing to hear opinions or suggestions from subordinates. Provide strict sanctions to applicable regulations for those who violate, consistently and fairly. Increase compensation, by providing and paying incentives; also add computers/laptops, printers and archive places so that file arrangement is neater
