Abstract
Thesis entitled "The Influence of Employee Competence, Transformational Leadership, and Work Motivation on the Performance of Employees at the Social Health Insurance Administration Body (BPJS Kesehatan) Kupang Branch Office through Internal Communication as a Mediating Variable," was written by Gregorius Decembris Kapitan under the supervision of Dr. Henny A. Manafe, SE., MM and Dr. Simon Sia Niha, SE., M.Si. The Social Health Insurance Administration Body (BPJS Kesehatan) Kupang Branch Office faces ongoing challenges in maintaining optimal employee performance amid increasing service demands. Employee competence, transformational leadership, and work motivation are considered key factors that influence employee performance. In addition, internal communication is assumed to act as a mediator that strengthens the relationship between these three factors and employee performance. This study aims to analyze the influence of employee competence, transformational leadership, and work motivation on employee performance at the Social Health Insurance Administration Body (BPJS Kesehatan) Kupang Branch Office, with internal communication as a mediating variable. The study employs a quantitative method with a survey approach involving all 36 employees of the Social Health Insurance Administration Body (BPJS Kesehatan) Kupang Branch Office (census sampling). Data analysis uses Structural Equation Modeling (SEM) based on Partial Least Squares (PLS), as this method is suitable for small samples and complex research models, and allows simultaneous testing of inter-variable relationships. The results show that employee competence, transformational leadership, and work motivation directly have a positive and significant effect on employee performance. Internal communication significantly mediates the influence of work motivation on employee performance; however, it does not significantly mediate the relationship between employee competence or transformational leadership and employee performance. This study emphasizes the importance of developing employee competence, transformational leadership, and work motivation in order to enhance employee performance at the BPJS Kesehatan Kupang Branch Office. Internal communication also plays a direct role in improving performance, although its mediating function is more specific to the aspect of work motivation. The practical implication of these findings is the need for strategic organizational efforts to comprehensively develop these three main factors, as well as to optimize internal communication to support superior employee performance.
