Abstract
The thesis entitled “The Analysis of Effect of Work Motivation and Work Environment on Employees’ Organizational Commitment at Secretariat of House of Representatives, Kupang Municipality, with Job Satisfaction as Intervening Variable” is written by Desri Vivi Aryanti Adu, Reg. No. 8112182009 MM, under the supervision of Dr. Cosmas Fernandez, SVD, MA and Wolfram Ndouk, S.E.,MM. Referred to the Performance Report of Government Institution (LKIP) at Secretariat of House of Representatives, Kupang Municipality Year 2019, it is found out that employees’ organizational commitment at Secretariat of House of Representatives, Kupang Municipality is not optimum yet. It is estimated being influenced by several dominant factors such as work motivation, work environment, and job satisfaction. This study aims to know: 1) The description on organizational commitment, job satisfaction, work motivation and work environment at Secretariat of House of Representatives, Kupang Municipality; 2) The significance of effect of work motivation and work environment on employees’ job satisfaction at Secretariat of House of Representatives, Kupang Municipality; 3) The significance of effect of work motivation and work environment on employees’ organizational commitment at Secretariat of House of Representatives, Kupang Municipality; 4) The significance of effect of job satisfaction on organizational commitment at Secretariat of House of Representatives, Kupang Municipality. The population in this study is 44 employees at Secretariat of House of Representatives, Kupang Municipality. The data are collected by distributing a questionnaire and are analyzed using software SmartPLS 3.0. The results of descriptive statistic analysis indicated that organizational commitment (72.98%) and work motivation (68.90%) are categorized as good, while job satisfaction (67.84%) and work environment (66.97%) are good enough. The results of path analysis show that 1) work motivation (t:2.257, sig. 0.024) and work environment (t:4.870; sig. 0.000) has a positive and significant effect on employees’ job satisfaction; 2) work motivation (t:4.474; sig. 0.000), work environment (t:3.352; sig. 0.001), and job satisfaction (t:11.848; sig. 0,000) have a positive and significant effect on employees’ organizational commitment. The result of determination coefficient (R2) indicates that work motivation, work environment and job satisfaction contribute 70.3 % on organizational commitment, while the rest of 29.7% is contributed by other variables. The work motivation and work environment contribute 64.3 % on job satisfaction, while the rest of 35.7% is contributed by other variable, excluded in this study. Based on these results, it is suggested to the Management of Secretariat of House of Representatives, Kupang Municipality to foster job satisfaction by promoting the employees based on their performance achievement, regular control to decrease employees’ work failures, applying reward system for the best performer, paying attention to work environment by providing additional tools and equipment (computer, laptop and official vehicles), installing AC and other tools so that the employees feel more comfortable in doing their assignments.
