Abstract

The background of this study was the researcher’s findings through interviews and secondary data of the Religious Affairs Office of NTT Province, regarding factors affecting employees’ OCB and performance. OCB was one of main factors affecting the whole organizational performance that meant to be independent and willing action done by employees for other parties (partners, group, or organization). It was not a formal obligation by job description or working contract, and will not result in compensation and formal award. This research aimed to know the effect of job satisfaction, organizational commitment, and personality toward the employees’ OCB at the Religious Affairs Office of NTT Province. The sampelin this study was 69 employees, under 15 years of working experience. The collected data using a questionnaire was analyzed applying descriptive statistic and inferential statistic namely SmartPLS application.The results of descriptive statistic indicated that the employees’ OCB was categorized as good enough (60.17%), while job satisfaction (75.01%), organizational commitment (77.25%), and personality (78,41) was good. The path analysis showed that job satisfaction (3.375; sig. 0.001< 0.05), organizational commitment (2.577; sig. 0.010< 0.05), and personality (6.203sig. 0.000< 0.05) had a significant effect on employees’ OCB at the Religious Affairs Office of NTT Province. The results of determination coefficient (R2) indicated that job satisfaction, organizational commitment, and personality contributed 47.3% on job satisfaction, while the rest of 52.7% was contributed by other variables excluded in this study. Based on these results, it is recommended to the management of Religious Affairs Office of NTT Province to maintain and enhance OCB by motivating and building up employees’ awarenessto actively involve and to do more for the organization. The management arises employees’ job satisfaction by providing ample opportunities to employees to fill in the available vacancies and job promotions.Besides, the management enhances the employees’ affective organizational commitment by embedding employees’ awareness on vision, mission and noble work of Religious Affairs, and to facilitate employees to be open to new issues and develop themselves by joining further education, training, courses and seminars.
